alChange,conductsresearchesonthehumanresources,networks,leadership,managerialchangesandlocaldevelopmenttowardsmoresocialresponsibleorganizationsHeholdsaPhDfromtheFederalUniversityofMinasGerais(UFMG)andÉcoledeshautesetudescommercialesdeMontréal(HECMontreal),anAdministrationMasterSciencedegreefromFederalUniversityofBahia(UFBA),BrazilHeworkedatvariousprivateandpublicorganizationsinBrazil(egsupermarket,departmentstore,andengineeringenterprise–governmentalserviceoftransit)supportingandimplementingGestionTechnologyandBusinessProcessReengineeringprojectsHisrecentdoctoralresearchtreatedtheleadershipinthenetworkscontextsThispageintentionallyleftblankIntroductionAnaMariaDávilaGómezandDavidCrowtherThelastcoupleofdecadeshaveseenconsiderablechangeinthestructureofbusinessorganisations,causedlargelybytheirdesiretogaincompetitiveadvantageandbytheirdesiretomakeuseofthetechnologicalinfrastructureavailableOftenthishasbeenlegitimatedasareactiontotheincreasinglyderegulatedfreemarketenvironmentbroughtintobeingasaconsequenceofglobalisationEquallyoftenithasbeenlegitimatedasareactiontotheneedtocreatevalueforshareholdersThishasbeenmanifestintheexplicitaimsoforganisations,inthreemainareas:ThedesiretocutcostsprimarilythroughreductionsinemployeecoststhishasledtoareductioninthenumberofdirectemployeesasorganisationshavesoughttodownsizeThedesiretoreturntocorecompetenciesthroughthedivestmentofnoncorebusinessesandfunctionsaccesstoessentialbutnoncorefunctionsisnowachievedmainlythroughoutsourcingthefunctionsfromspecialistsintheseareasThedesiretoflattenthehierarchicalstructuresoforganisationsthroughareversiontoflatterstructuresthishasledtothesheddingoflargenumbersofmiddlemanagerswhosejobsarenolongeressentialinthechangedbusinessenvironmentAsaconsequenceofthesedriversofbusinessmanagement,organisationsarenowleanerandfitterbutinherentinthesechangesarecertaindangersasorganisationsseektocapitaliseontheirrestructuringandachievecontinuedcompetitiveadvantageandgrowthinthisnewenvironmentThesedangerscanbesummarisedasfollows:Thesociodemographicstructuresoforganisationshavechangedthroughthelossofmainlyolderemployees,withconsequentimplicationsforcareerstructuresandsuccessionmanagementEssentialskillshavebeenlostfromwithintheorganisationandnowhavetobeboughtinasrequiredSparecapacity(slackresources)havedisappearedthusaffectingtheabilitytocopewithcrisesandfutureexpansionThereisanimplicitassumptionthatthetechnologicalchangeswhichhavefacilitatedsuchrestructuringwilladequatelycompensateforstaffchangesEmployeesremainingwiththecompanyhavebeenaffectedbytheuncertaintyregardingjobsecurityandfutureprospects,andthishasaffectedmotivation••••••••Ethics,PsycheandSocialResponsibilityRecruitmentandtrainingproblemshavebecomemoresignificantinthisnewenvironment,particularlywhensocietaldemographicchangesareconsideredMorerecentlyithasstartedtobediscussedandrecognisedthatthisfocusoforganisationsincuttingcoststhroughlabourforcereductions,whileprovidingshorttermbenefit,isnotwithoutitsproblemsandthatproblemshavepotentiallybeenstoredupforthefutureThusmanagersarestartingtorecognisethatthereisaneedforthemtomanagetheirwayoutofthecurrentshorttermfocusonbusinessactivityandbuildforthefutureWhatislesscertainhoweveristhatmanagersunderstandtheimplicationsoftheactionsofthelastdecadesupontheirexisting,andpotential,workforce,andtheimportanceofthepsychologicalcontractbetweenemployerandemployeeandthewaythishasbeenchangedbythisnewenvironmentEquallythereisconsiderableuncertaintyconcerningwhatcanbedonetobringaboutchangestothiscontractandinvestinthefutureoforganisationsTheSinsofAccountingMuchofthechangehasbeenexpressedintermsofthecreationofvalueforshareholdersAndthishasbeenusedasalegitimationforchangewhichhasignoredmanyoftheconsequenceswhichwewishtofocusoninthisbookThischangehasofcoursebeenfirmlylocatedandjustifedwithinthediscourseofaccountingThediscourseofaccountingcanbeinterpretedasbeingconcernedsolelywiththeoperationalperformanceoftheorganisationContrastingviewsoftheroleofaccountingintheproductionprocessmightthereforebeepitomisedaseitherprovidingasystemofmeasurementtoenableareasonablemarketmediationintheresourceallocationproblemorasprovidingamechanismfortheexpropriationofsurplusvaluefromthelabourcomponentofthetransformationalprocessBothstrandsofthediscoursehowevertendtoviewthatlabourasahomogeneousentityandconsidertheeffectoforganisationalactivityuponthatentityLabourisofcoursecomposedofindividualpeoplemoreovertheseindividualpeoplehavealifetimeofavailabilityforemploymentanddifferentneedsatdifferentpointsduringtheirlifecycleThedepersonalisationofpeoplethroughtheuseofthetermlabourhoweverprovidesamechanismforthetreatmentoflabourasanentitywithoutanyrecognitionofthesepersonalneeds–merelyanotherrawmaterialinthemanufacturingprocessThusitispossibletorestrictthediscoursetothatoftheorganisationanditscomponents–labourcapitaletc–andtotheoriseaccordinglyThisthereforeillustratesthesinswhicharelegitimatedthroughtheuseofaccounting:Oneoftheauthorsofthisintroductionisqualifiedasanaccountant•IntroductionLabourasaVariableC
